The 10 Most Important Factors That Help Me Determine Candidate Fit

You may have heard the old saying “hire for fit, teach skills.” And, it’s genuinely true. Hiring for fit, or more accurately, attitude, has become something I’ve espoused closely over the years. Now that I am running my own company, it’s more important than ever not to get the greatest coder, but to find the person willing to bring a smile to a difficult job every day, look at an issue a totally different way, and take feedback regularly.

And, from my experience, there are specific qualities I can screen for to determine if the candidate has the right attitude and will be a fit. Here are the ten questions that help me decide:

1. Are they enthusiastic?

How you can tell: In our process, I always give the employee the chance to reach back out to me after the phone interview. While this may not work for all companies, it works well here, because I only want people who WANT to be here and I tell them so. I won’t schedule a follow up to the phone interview until they contact me.

2. Can they adapt to our agency model (corporate environment, startup culture, insert your thing here).

How you can tell: We use a tool called Vitru to help identify if someone has adaptability. I know other companies use Gallup’s Strengthsfinder. However, you can also see how they adapt if you mess something up, which I inevitably do.

While I don’t recommend playing mind games with a likely nervous candidate, do take note of how they react to their potential future workspace and colleagues. If someone brings them the wrong coffee, what is their reaction? If you schedule them for the wrong time, how do they react? If you are interrupted during the interview, what do they do or say? Any change to the norm is a great opportunity to see if a potential candidate is adaptable.

3. Would they be a team player?

How you can tell: Contrary to popular belief, introverts are not NOT team players, so first, remove your pre-conceived notions. Once you’ve done that, take them around and introduce them to the team.

How do they act, do they remember names or bring up topics that might be interesting to the new team member? While making small talk is not a prerequisite for any job, it’s useful to observe if they really SEE the other team members or are simply focused on you, the interviewer. I usually “name-drop” some of my people during the phone interview to see if they bring it back up later. Again, I’m not of the school that everyone needs to be a team player ALL the time, but if you do need to know, this is how you can find out.

4. Do they ask meaningful questions?

How you can tell: I am a master BS artist. Many, MANY times, I have found myself not at all listening to someone and having to pull out some ridiculous question or response right out of you know where. So, it’s pretty hard to pretend like you are paying attention to me if you are not. If a candidate just parrots your own words back to you, but slightly out of order, it’s a guarantee they are paying very little attention.

Another indicator is a lack of specificity. If your candidate talks in broad terms about success, clients, lessons (all the usual job interview fodder), pull back and ask for really specific or one-off proof points or cases. A meaningful question to me is one where I (the interviewer) need to think for a minute before I can answer. That means not only are they paying attention, but are thinking through more sophisticated concepts than the one I put on the table.

5. Are they willing to acknowledge past mistakes and explain how they learned from them?

How you can tell: Every job interview has that fun question about when you screwed up. Articles have been written about how to overcome it and every recruiter you know has heard the “I think my biggest weakness is that I am a perfectionist,” answer more times than she cares to admit.

But to me, this is a huge indicator of whether or not they will be a fit. Do they blame their boss, their team, their MOM? Is it the traffic’s fault, the computer’s fault, the inability to read directions? If they cannot give you a specific example of a time they failed and what they did to get back on that proverbial horse, they are either lying or unable or unwilling to accept responsibility for mistakes and that will KILL whatever team you put them on.

In the US alone, social networking is ranked as the top online activity, with one typical American allotting 37 minutes per day on social media websites (according to Go Gulf). In addition to that, Global Web Index revealed that 28% of the average online users’ time in the general population, is spent in social media.

The numbers are quite staggering, aren’t they?

Of course, since everyone believes in this chain of thought, “where your customers are, there you should also be”, it just makes perfect sense for business owners and marketers to just jump in the social media bandwagon.

However, despite how mouth-watering the prospect of marketing via the different social media channels might seem, not everyone are getting great results from it – mainly because they get distracted.

In fact, according to an article published at Contentbistro, social media is pretty much their number 1 source of distraction for solopreneurs and business owners.

Remember that in any business, you can’t afford to play pin the tail on the donkey.

The reason why most companies succeed at using social media is that they have clear-cut goals of what they want to do. In most cases, every single step was thoroughly planned out before they were executed. By having clear goals in mind, you are taking ambiguity and the role of chances out of the equation.

You can start by answering these questions:

  • Who is your target audience?
  • What step was thoroughly planned out and what does your target audience want to know and need to know?
  • What should your content look like?
  • What are the biggest problems they are dealing with?
  • How can you give solution to these problems?

These are just some of the many questions that you can ask when crafting your social media marketing gameplan.

Once you have the core steps planned out, all you need to do is just stick to it so you can avoid reacting to every single thing that comes to your social media profile’s news feed.

2. WORK ON YOUR TASKS IN BATCHES.

Time is a resource that is highly valued, and if it is exhausted without you yielding any kind of productive results, it would definitely cost you a lot.

When you have tons of things to do on your checklist, you attempt to switch from one task to another in order to get things done the soonest time possible.

Well. Guess what?

Our brains aren’t made for multitasking, and this article will tell you why.

Batching things up means allotting time for a specific cluster or type of goals/agenda first before proceeding to work on other goals. Simply stated, you do things by batch. This technique will help you get your goals in order, eliminate distractions, and schedule ahead of time.

That being said, I suggest that you categorize your tasks and work by following these tips:

  • Prepare your draft of posts or a POST BANK so that it‘ll be convenient for you to just pull them out when the time calls for new posts. Thanks to Facebook’s features, you can schedule posts ahead of time or save drafts:

  • Follow peak hours. Web users are more active in specific hours of the day.
  • Understand which posts are timely and which are not. The point here is to make your product relevant to your customers given the seasons or the trends.

3. CREATE A CONTENT CALENDAR.

Some companies stay active for a period of time and the next thing you know, they’re off-the-grid in social media. A content calendar helps keep you committed. That way, you remain consistent and you won’t have any excuses.

According to Forbes writer Pamela Springer, “For your social media marketing plan to succeed, it’s crucial that you consistently interact online; even if it’s just 10 minutes a day. If you can’t put in the time, it’s best not to start.”

Your content calendar can be as simple or as complicated as you want it to be. The important thing is that you create one and follow it.

It should contain the plot of your posts, the corresponding dates as to when you want to publish them, include the themes for your posts (among others). Feel free to add other details like specific time of publishing, which social media platform to use and respective purposes of posting.

Important note: If there’s one thing that I really like about using content calendars, it would be that I have a bird’s-eye-view of how my ideas would flow. This helps me polish the message that I am trying to convey on each post giving my updates consistency and more focus.

Science shows missing sleep can ruin your career

White collar, blue collar, clergy collar, shirt-optional: If you’re part of the workforce, then you probably work in an industry infected by burnout, because the occupational stress disorder is a full-on epidemic, according to behavior science. Burnout might be most prevalent in healthcare — somewhere between 25 percent and 60 percent of med students and practicing doctors are, you guessed it, seriously b-ed out. But educators, social workers, lawyers, journalists, customer service reps and, well, members of the general working population, are struggling to keep their flames lit too.

Does burnout deserve the public-health spotlight it gets? I’ve had my doubts. I’ve said things like “it’s called work for a reason.” But I’ve changed my tune. We spend more time working than doing nearly anything else in our lives (even sleep). Researchers should, by all means, analyze different work environments to understand why some optimistic workers turn into drained, dispirited sacks of DGAF. Because burnout isn’t a 9-5 affliction. In studies, it’s consistently associated with poor overall well-being and health issues — notably insomnia and other sleep disorders. In fact, one such study, recently published in the journal BMJ Open, suggests that poor shuteye explains why some workers burn out from high-demand, low-power jobs while others can totally deal.

The term burnout formally showed up in research in 1974, when the psychologist Herbert Freudenberger noticed formerly idealistic volunteers at a mental health clinic exhibiting “loss of motivation, growing sense of emotional depletion, and cynicism,” according to The Observer. While definitions for burnout vary, it’s generally thought of as a state of stress defined by three things: 1) emotional exhaustion; 2) depersonalization, which describes cynical, detached feelings toward coworkers and/or clients (or patients or customers); 3) reduced personal accomplishment.

What leaves workers feeling like detached do-nothings? They might be stuck in jobs that require too much, reward too little and don’t fit their personalities. One new study suggests that burnout bubbles up when employers try to impose meaning on work that employees don’t authentically find meaningful. Another oft-mentioned cause of burnout is the neverending workday — the smartphone-as-a-leash syndrome. In one famous effort to give workers a break, France enacted an after-work email ban last year.

And poor sleep seems to unite burnt-out workers in all sorts of crappy, stressful job situations.

Burnout has consistently been linked to sleep problems, including insomnia and non-restorative sleep disorder, which happens when people get enough sleep but still don’t feel refreshed. Studies, however, differ in how they frame the relationship between between burnout and sleep. Some research says insomnia triggers burnout (and not the other way around), while at least one study says the relationship is bidirectional, meaning insomnia could cause burnout or burnout could cause insomnia, and then both issues mutually reinforce each other.

From Homelessness to a New Promotion: Herb Thompson’s Inspirational Story

A few months ago Herb Thompson was homeless. Now he has a fully furnished apartment and a new outlook.

He’s also accepted a promotion.

“What more can you ask for?” he says with a smile.

Born and raised on a Preble County farm, Thompson moved to Dayton at 18 and  immediately found work in manufacturing.

“At 19 years old I was firing up million dollar equipment,” he recently told us.

He enlisted in the Navy worked as a technician for six years. Specifically, he specialized in electronic surveillance on submarines. When he returned to Dayton in the late 1990s, he learned that manufacturing had “fallen off completely.” So he worked for Auto Zone. And Time Warner Cable. For a while he operated a tow truck.

It became increasingly hard to find steady work. A tough job market mixed with a bad break or two led to homelessness.

Eventually the military veteran linked up with Volunteers of America. They referred him to BarryStaff. Within a week of interviewing with Barry, he was working at the ASPM plant in Vandalia.

Even then, he wasn’t super optimistic to begin working as a machine operator.

“It was the type of job I tried to avoid all my life,” he says. “I thought it would be mind numbing.”

Nevermind the repetitiveness, he was told. Work hard and you’ll quickly advance.

He took the advice and used the foot in the door to his advantage. He rolled up his sleeves and hunkered down. Within weeks, he could keep up with workers half his age. Thompson’s confidence grew. The promotion quickly followed.

“I now have an apartment — a wonderful little apartment. I’m gainfully employed. And I feel my value is being appreciated.”

He’s now working as a material handler, which comes with more responsibilities. Does he look back? Yes and no.

“I try not to look back too much,” he says. “However, those who forget the past are doomed to repeat it.”

Then Thompson, who has a way with words, quickly sizes up his journey.

“I’m happy,” he says. “If I was any happier I couldn’t stand myself.”

 

29 annoying words and phrases on your résumé that make hiring managers cringe

Geeky nervous businessman looking at camera on white backgroundWhile many large companies use automated résumé-screener software to cut down the initial pool of job applicants, loading your résumé with meaningless buzzwords is not the smartest way to get noticed.

“Nearly everyone is guilty of using buzzwords from time to time, but professionals are evaluated increasingly on their ability to communicate,” says Paul McDonald, senior executive director for professional-placement firm Robert Half.

Some of the major problems with using buzzwords, according to Mary Lorenz, a corporate-communications manager at CareerBuilder, are that they have become so overused that they’ve lost all meaning, and they don’t differentiate the job seeker from other candidates because they’re so generic.

Other, less jargony words and terms should be avoided when they serve little purpose to the hiring manager. All these words do is waste their time and, as a result, you lose out on the few precious seconds a recruiter spends scanning your résumé.

Instead, Lorenz says job seekers should speak in terms of accomplishments and show rather than tell.

“Avoiding overused terms can help job seekers convey their message and stand out from the crowd,” McDonald says.

Here’s what you should avoid:

1. ‘Leadership’

According to LinkedIn, “leadership” was the top buzzword on its user’s profiles. And if the word doesn’t help you stand out on your LinkedIn profile, you can bet it won’t make your résumé more eye-catching, either.

Rather than saying you have excellent leadership skills, you’d do better to highlight specific examples of when you demonstrated these skills and what kind of results you saw.

2. ‘Exceptional communicator’

Tina Nicolai, who has read more than 40,000 résumés since founding her company Résumé Writers’ Ink, previously told Business Insider that skills like being an “exceptional communicator” are “baseline expectations in today’s market.” Stating that you are really great at communication isn’t, in fact, saying very much.

3. ‘Best of breed’

When CareerBuilder surveyed more than 2,200 hiring managers, it found “best of breed” to be the most irritating term to be seen on a résumé.

The phrase offers little meaning and doesn’t help differentiate candidates. “Employers want to know what makes the job seekers unique, and how they will add value to the specific organization for which they’re applying,” Lorenz says.

4. ‘Phone’

Career coach Eli Amdur tells Business Insider that there is no reason to put the word “phone” in front of the actual number: “It’s pretty silly. They know it’s your phone number.”

The same rule applies to email.

5. ‘Results-driven’

“Instead of simply saying that you’re results-driven, write about what you did to actually drive results — and what those results were,” Lorenz suggests.

6. ‘Seasoned’

“Not only does this word conjure up images of curly fries,” says Rita Friedman, a Philadelphia-based career coach, but “it is well-recognized as a code word for ‘much, much older.'”

7. ‘Highly qualified’

McDonald says using terms like “highly qualified” or “extensive experience” won’t make you seem better suited for the job — in fact, it could have the opposite effect. Instead, he suggests you focus on the skills, accomplishments, and credentials you bring to the role.

8. ‘Responsible for’

Superfluous words like “responsible for,” “oversight of,” and “duties included” unnecessarily complicate and hide your experience, says Alyssa Gelbard, founder and president of Résumé Strategists.

“Be direct, concise, and use active verbs to describe your accomplishments,” she suggests.

Instead of writing, “Responsible for training interns …,” simply write, “Train interns …”

9. ‘NYSE’

Vicky Oliver, author of “Power Sales Words” and “301 Smart Answers to Tough Interview Questions,” says you should spell out any acronyms first and put the initials in parentheses. For example, “NYSE” would read “New York Stock Exchange (NYSE).”

“For starters, acronyms are capitalized, and all caps are harder to read than upper and lower case,” she says. “It’s also really difficult to wade through a piece of paper that resembles alphabet soup.”

10. ‘References available by request’

This outdated phrase will unnecessarily show your age, Gelbard says: “If you progress through the interviewing process, you will be asked for personal and professional references.”

11. ‘Ambitious’

“Of course you would never say you’re ‘lazy’ either, but calling yourself ambitious doesn’t make any sense on a résumé,” Friedman says.

“It can imply that you’re targeting this job now, but will quickly be looking to move up in the company because you won’t be satisfied in the role, leaving the employer stuck with doing a new job search in the very near future.”

12. ‘Team player’

“Who doesn’t want to be a team player? If you’re not a team player, you’re probably not going to get the job,” McDonald says.

But using this term isn’t going to make you stand out from other candidates. “Instead, use an example of how you saved a company time, money, and resources on a team project or in collaboration with others.”

13. ‘Microsoft Word’

Yes, you and everyone else.

It’s assumed that you have a basic proficiency in Microsoft Office, Gelbard says. Unless you have expert proficiency, there’s no need to include it on your résumé.

14. ‘Interfaced’

“Words like this make you sound like an automaton,” Oliver says. “Most recruiters would rather meet with a human being. Keep your verbs simple and streamlined.”

15. ‘Hard worker’

It’s true that a company is less likely to consider you if you haven’t worked hard or don’t come across as someone who will put in what it takes to get the job done, but that doesn’t mean writing “hard worker” will convince hiring managers of your efforts.

“Give concrete examples of how you’ve gone the extra mile, rather than using a non-memorable cliché,” McDonald suggests.

16. ‘Hard’

Speaking of the word “hard,” using it to describe your work tasks can also have a negative effect.

ZipRecruiter hosts a database of more than 3,000,000 résumés, which small businesses, individual employers, and recruiters looking for candidates can rate on a scale of one to five stars (one being the lowest, five the highest). After ZipRecruiter analyzed these résumés and their ratings, it found a correlation between certain keywords and low ratings.

The word “hard” was found to a strong correlation with one-star reviews, with up to a 79% greater likelihood of receiving the lowest rating. It’s likely the word gives employers the impression that you’re put off by hard work.

17. ‘Punctual’

Being punctual is great, but it’s also pretty basic to holding down a job. Don’t waste the space on your résumé.
